I would want it in writing mainly in case someone left the company. If your future boss agrees to something but quits before you get it you might be screwed if it isn't in writing.
Hard work often pays off after time, but laziness always pays off now.

Yes, this is exactly what I was going to say. It's not about consequences, but about making sure that everyone understands what is being agreed to and that there is recollection about it afterward.

Anecdotally, I was once promised a promotion when I got my ASA. I didn't even request that this be put in writing as I wasn't particularly worried about my boss reneging on it. But just to motivate me, I think, he put it in my performance review. Then I dawdled over actually finishing it as I was pretty distracted by my pending divorce. By the time I finally got my letters the company wasn't really promoting people much as they'd really tightened their belts. And my earlier boss had moved on.

When I approached New Boss about the promotion the answer was "no". I pushed back that I was told that my designation was supposed to be the only thing that was causing me to have not already been promoted. Still "no".

A couple of weeks later I finally dug up the old performance review (I think at least two years old at that point) and New Boss looked at it, talked to Grand Boss, and less than a week later I was promoted.

I think they weren't trying to screw me over, they just didn't understand the certainty with which it had been laid out to me that I *would* be promoted upon earning the ASA designation. And it was a nice raise too, not merely bumping my pay up to the minimum for the new job level... which is what I'd been expecting.

Bottom line: it's just helpful in ensuring that everyone is on the same page.

Had a similar thing happen when I negotiated for extra vacation days and then my boss changed. New boss had no intention of screwing me over, but it was just helpful to have it in writing that this *really* is what was agreed to.
